The Role Of Gender In Leadership Management Essay As women rise to the top of the organization or management, they encounter a problem with almost half the employees regardless of their temperament, skills or leadership qualities-they are not men. Its often touted that a big percentage of employees loathe working in an environment where the top commander is a woman, however qualified, due to their poor leadership styles. Though the attitudes towards the role of women in society may have changed dramatically, and thanks too to the affirmative action as buttressed by the events of the World Conference on Women 1985 as well as the Beljing Platform for Action; women are still perceived as being less suited than men for managerial and leadership positions. Many local Recruitment Agencies source employees for various organizations in the public and private sector note that some companies prefer men for managerial and executive positions because men are perceived as more confident, dominating, competitive, aggressive and independent compared to women. There is a general perception that women even in leadership are susceptible to being emotional, overly sensitive, moody, easily threatened with a tendency to play favorites and personalize matters no matter their rung or hierarchy in an organization. This trait gives their male counterparts an edge, as being more confident and emotionally balanced. In Kenya the majority of key executives in the private and public sector are held by men. There are a handful of women in key positions such as Supreme Court judges, University Chancellor, the Cabinet, Parastatals Heads and the private sector. The widely accepted explanation for the small percentage of women holding top executive positions globally is the negative stereotyping of women as less able leaders. There are many differing findings from sociologist, management and leadership theories and gender studies on this issue. BACKGROUND As women increasingly take up leadership positions, prevailing leadership styles of women and men continue to attract attention. Historically, gender, precluded most females from becoming leaders and as a result, the assumption was that men were better suited than women for leadership, since the existing models were primarily developed to accommodate men. The Kenyan constitution (Section 27(8)) prominently recognizes that the State shall take proactive measures to implement the principle that not more than two thirds of the members of elective bodies or appointive bodies shall be of the same gender. This is to enhance women participation in leadership and nation affairs that prior to the new constitution were hitherto dominated by their male counterparts. Emanating from this constitutional endorsement, and recent affirmative action, women will actively participate in managerial and leadership matters but it could be an upstream swim in the face of the existing perception that despite being qualified women are perceived as less able leaders. 2.1 Definitions of Leadership Leadership according to Roach and Behling (1984) is the process of influencing an organized group towards accomplishing a goal. On the other hand, C.A Gibb (2000) extends the definition of leadership and states that leadership is a concept applied to the structure of a group to describe the situation when some personalities are so placed in the group that their will, feeling and insight are perceived to direct and control others in the pursuit of common ends. Leaders are those people in groups who are perceived most frequently to perform roles that initiate or direct the behavior of other towards the attainment of their goals. It is the role of a leader to obtain the commitment of individuals to achieving the set goals. However, leadership and management are usually confused and used interchangeably. Management is concerned with planning, organizing, directing, coordinating and controlling the work processes and practices including what the individuals do within the organizational set up. On the other hand leadership is about how one person can influence others to do what is required for the achievement of goals. Nonetheless not all managers are leaders. Leadership itself may have nothing to do with management, it exists in groups rather organizational structures and therefore will certainly also exists in the informal organization where in management terms it may create problems in controlling workers whose influence comes from elsewhere, consequently not all leaders are managers. A manager from a chief executive, director, section head and supervisor has inherent authority to direct the works and behavior of others by virtue of rank, job description and authority. Leadership thrives both in formal and informal settings. The source of power can be based on appointment or on personality. While power in formal leadership emanates from the appointing authority and rank, personal leadership is where power derives from personal qualities of the persona concerned based on charisma, temperament. Personal leadership is conspicuous among entrepreneurs and empire builders such as Richard Branson of Virgin Atlantic, James Mwangi of Equity Bank Limited. 2.2 The Interplay of Gender and Leadership According to existing research on gender and leadership, leadership styles can be categorized either as masculine and feminine, (Eagly et al., and 2000). Although there is general agreement that women face more barriers to becoming leaders than men do, especially for leader roles that are male-dominated ( Eagly Karau, 2001), there is much less agreement about the behavior of women and men once they attain such roles. According to Jennifer L. Bendahl (1996), masculinity and agenticism relates to traits associated with male leadership such as being assertive, controlling, aggressive, ambitious, dominant, forceful, independent, self confident, and competitive. Agentic characteristics are ascribed more strongly to men than women. On the other hand feminine or Communal characteristics are ascribed more strongly to women than men and describe primarily a concern of the leader with the welfare of other people-for example, affectionate, helpful, kind, sympathetic, interpersonally sensitive, nurturing, and gentle. Another theory that distinguishes leadership methods is the traits theory, where leadership is centered on the personal traits and characteristics thought to be essential to direct or influence people. The theory propounds that leaders were born and not made. Hence the behavior exhibited by leaders can be traced to their personality and since women are deemed to be more subtle and gentle against the aggressive, dominant male, there is an assumption of male or female leadership approaches to leadership. This theory lends credence to the gender leadership based on character traits. Another leadership theory distinguishes between democratic versus autocratic leadership (or the similar dimension of participative versus directive leadership), (Lewin Lippitt, 1938 and, Vroom Yetton, 1973). Although democratic versus autocratic style is a narrower aspect of leader behavior than task-oriented and interpersonally oriented styles (see Bass, 1990), the democratic-autocratic dimension also relates to gender roles because one component of the agentic norms associated with these roles is that men are relatively more dominant and controlling in other words, more autocratic and directive than women are. In the 1980s and 1990s, many researchers turned their attention to other types of leadership styles by distinguishing between leaders who are transformational and those who are transactional (Bass, 1998). Such leaders set especially high standards for behavior and establish themselves as role models by gaining the trust and confidence of their followers. They state future goals and develop plans to achieve them. The existing concepts and theories of leadership styles to wit: democratic vs. autocratic; participative vs. directive, transformational vs. transactional and laissez faire can be explained along styles that conforms to the gender construct of being male or female oriented. Female leaders exhibit more democratic and participative leadership styles, while men are credited with autocratic behavior perceived as negative when applied by females. That transformational leadership in contrast to transactional leadership is held as a superior form of leadership. Unlike task and relationship oriented leadership, transformational and transactional leadership are view along a continuum allowing individuals to employ both transformational and transactional qualities at one and the same time. A transformational leader is one who provides visions and a sense of mission, instills pride and inspires and excites subordinates and highly motivates them to became better and do better. On the other hand transactional leadership is based on rewards for achieving specified goals and is largely based on directing desired performance and deviations and the need for corrective action. Organizational experiences vary with experiences and it is the ability to be flexible in particular settings that makes one leader better than other not the gender divide. Against this background of different leadership styles, it is observed that men and women exhibit different styles of leading. However it is been stated that cultural conditioning and religion plays a role in elaborating the different perceptions of women and men in leadership. RESEARCH PROBLEM Women face a problem with almost half the employees regardless of their temperament, skills or leadership qualities, when they make it to the top or take up management. They are not a man. According to a survey conducted by the American Management Association, three quarters of men say they would rather work for a man than a woman, while a quarter of women also prefer to work for a man than a woman given a choice. German researchers have also reported a down side from women bosses with employees reporting higher cases of heartburn, depression, headaches and insomnia. Women have been criticized as being easily threatened or intimidated, emotionally unpredictable, indecisive, irritable, moody sharp tongued vain and playing favoritism within cliques. An experiment was conducted at the university of Pennsylvania and tested 50 women in delivering a sad statement and found that all of them experienced pain, however when men were given the same statement they revealed less emotion with 12 not showing any emotion at all. On the other hand it is reported that women make better leaders on the basis of their attention to detail, they are considerate and make good mentors for their employees. OBJECTIVES OF THE STUDY The main objective is to establish whether women make poor bosses and as a result whether employees loathe having women as bosses. Which gender is better at running public and private organizations Would you vote for a female presidential candidate in any presidential elections SIGNIFICANCE OF THE STUDY With more and more women now taking elective and appointive posts its paramount to ascertain whether there are any valid stereotyping that will prohibit their ascension of the corporate ladder as able leaders by merit. More and more local and foreign universities are opening their doors to admit a higher number of female students taking up management oriented courses fondly referred to as masters in business administration (MBA). It is important to understand the existing perception and stereotypes leveled against women as commanders of their organization so that it can inform the relevant stakeholders like recruiting agents and human resource departments, the government as well institutions of learning. Furthermore this is an area that would require extensive research to demystify and develop lasting mitigating measures. When the call comes in that a crime has been committed, the police are dispatched to the crime scene. When the police arrive on scene, they need to take control by apprehending any suspects and looking for witnesses/victims. If the scene is not safe, the first responders must secure the area. If anyone is hurt, they should call for medical personnel as soon as possible. The first police officer on scene is usually in charge until a criminal investigator arrives on scene. Depending on the crime committed, the crime scene could be as small as the interior room of a building or as large as the whole neighborhood. The whole crime scene area needs to be secure so that evidence is not tampered with by anyone. The police officer in charge can start a search for more evidence so that it can be secured by the time investigators arrive on scene. There are five different search methods; the point-to-point movement, ever-widening circle, ever-narrowing circle, zone or sector search, and the strip or grid search (Lushbaugh, and Weston, 2011). Each search is used under different circumstances that all depend on how large the crime scene is and if it has occurred indoors, outdoors, inside of a building, etc. Once a criminal investigator arrives, the police should have the area secured so the investigators can do their jobs. Investigators will enter the crime scene and will have some equipment to preserve evidence on hand. Evidence won’t be removed until proper procedures are followed so that it is not jeopardized. They will number each piece of evidence and take pictures of it. For example, if there was a drop of blood on the ground, a number would be put next to it and a picture would be taken. The pictures will be up close, ... ...y quickly and can document accurately. Investigators can go over the crime scene and look for any evidence that may have been missed. Vietnam was positioned in 23rd among 30 countries for owning one of the most attractive retail markets globally. The total retail value for clothing and accessories sector in Vietnam was 7. % and held 72. 9% of share in 2009. From 2004 to 2009, there was a growth in the number of clothing and accessories retailers in Viet Name. As predicted in 2010, the number of goods and services would grow 18-19% in 2011.Along with this growth, the rate of retailing goods in 2011 was quite slow compared to previous years due to a decrease in consumption and economic difficulties. However, retailing market like accessories and clothing markets still continued to be the most attractive market ever. According to the Global Retail Development Index (201 1), clothing and accessories retailing is a attention business in Vietnam and stands at a vital position in the market, which influences not only private retailer but also the government's attention.The government has tended to pay more attention to th e local retail market. To be more specific, they have encouraged people to increase the use of local products, which urges the local market to improve. For instances, many campaigns were emerged by the government with the purpose of developing the industry potentially such as the recent campaign named Vietnamese people buy Vietnamese goods'. According to Ministry of Industry and Trade (2010), a report in September ‘Industry and Trade' in 2011 showed that in the first 9 months of 2011, the total sale of goods and services rose more than 17%.Nevertheless, this was still a low percentage compared to previous years, which tended to grow more than 20%. In 2010, the total retail grew to 24. 5% compared to previous year. This shows that Vietnamese demands for accessories have been rising and are more likely to be an upward trend. Hence, the opportunities for an accessories retailer to enter the market and increase the number of customers are very significant. RESEARCH QUESTION How ca n SOOT Shop attract more customers and increase the number of loyal customers?METHODS In order to effectively respond to the team's research question, the research team have examined both primary and secondary research. For primary research, in order to clearly understand the shop owner's problems, on 6 March 2013, the research team visited and had an interview with the owner of SOOT Fashion Accessories Shop, Mrs.. Maim Then Then (See Appendix A). On 5 April 2013, the research team visited Qua Tang shop, one of the most popular accessories shop among the area to observe ND compare SOOT Shop with its neighboring competitors.In addition, the research team visited a competitor's accessories page named V;C on 5th April 2013. Furthermore, a survey was conducted randomly including 10 males and 10 females respondents on 10 April 2013 (see Appendix C). The data was clearly identified with a table of survey results, proportions, bar graphs and pie charts. Finally, on 14 April 2013, the team members had met with Ms. Unguent NCO Line, an online shop owner who has five years experience in doing Internet advertising (See Appendix B).Then, he research team interviewed the expert Do Truing Tuna, an owner of a grocery shop on 15 April 2013 to find out more about special offer strategies (See Appendix B). And on 12 April 2013, the team interviewed Mrs.. Cacao HTH Hung, the owner of Gardenia Hotel in Dalai City about her specialize on membership program (See Appendix B). For secondary research, the research team have searched on REMIT Online Library, government documents, and Google Scholar to find out about the possible problems as well as solution regarding social networking sites, special offer and loyalty program.Figure 1 . Gender of respondents FINDING Social Networking Sites (An) In the interview on 6th March 2013,the owner of Soot shop, Ms. Maim Then Then claimed that she would like to increase the number of customers by using Faceable which she has not had any experienc e in the previous time. Based on the survey that the research team conducted on 10 April 2013 on randomly adolescents a young adults (See), seven out of ten respondents research on Faceable before purchasing (See). On 14 April 2013, in a meeting with Ms.Unguent NCO Line, an online shop owner has five years experience, emphasized that social networking sites are opportune for business to increase customers (See). After researched and visited on a competitor's accessories page named V&C on 5th April 2013, the research team noticed that they often stay online to quickly answer customers' question about the products and have separated albums for each kind of products. Bankcard (2011) indicates social networking sites help to connect nodes and branches.The author states that social networking sites contribute to increase sales, services and brand the products as a major hub. According to the Thou Tree News (2012), there was a growth of approximately 200% from 2. Million to more than 8. 5 million in the number of Faceable users in Vietnam. Unguent (2012) adds that the majority users' ages in 2011 are from 15 to 34 years old which is similar to the target ages of the business. Unguent also represents that Faceable has the highest rate of number users and a large gap comparing to Vietnamese social networking sites in 2011.Special Offer (That) Ms. Then, owner of SOOT shop states during the interview on 6 March 2013 that she has considered using special offer to attract more customers to her shop (see Appendix A). A survey was conducted on 10 April 2013 (see Appendix C), in which 9 UT of 10 respondents would choose to buy goods from accessories shop, especially, which offers them several gifts or discounts. 50% of those like to make purchases on special days if this shop offers ‘5-10%' discount and another 50% refers buying if the shop applies ‘buy 2 get 1 free' (see Figure 1).The expert Do Truing Tuna, a owner off grocery shop states in the interview on 15 April 2013 that special offer is a sales promotion tool which is extremely important for any small business, as it can help the business gains its reputation, prestige and therefore, attracts more customers to grow the profits (See Appendix B). According to David K and John M (2000), special offer is a tool to keep loyal customers and satisfy new customers. The authors claim that a retailer can apply special offers for different customers by recognizing loyal or new customers digitally via Kiosks, Internet and mobile devices.By using it, business can conceive different offers for different customers based upon their historical purchases and preferences. On 5 April 2013, the research team visited Qua Tang shop, one of the most popular accessories shop among the area, which also is a strong competitor of SOOT shop (see figure 2). The team found out that Qua Tang hop offers discounts and other sales promotion strategies frequently. For instance, the shop offered ‘buy 2 get 1 free in the woman day last month and it was high appreciated within new and loyal customers (see Appendix C).According to Wend (2012), some small businesses are now considered special offer through email marketing promotion as an effective way to get more attention of the customers. Special offer can be a way to motivate customers to buy products, it can be occurred with many forms as well, for instances, ‘buy and get discount on the second product', ‘buy one get one free' and free shipping. In order to create an efficient email advertised offer, Wend mentions four advices.Firstly, a business should understand the need of the customers and offers them products with perceived value. Secondly, business has to be well defined their goals, why they do an offer. The reason they make the offer should not be because their competitors do. Thirdly, firms should be clear about their ability, which meaner that they have to make sure they can afford the offer. Finally, a successful busi ness should think about partnering with a non-profit making organization in order to position the business's name in the mind of customers.According to Jim (201 1), some businesses have mistaken the true meaning of special offers, which caused irreparable damages to a company's reputation. He expresses some main ideas help firms to understand more about special offer. One of the most common mistakes that most of small business makes is training the marketplace to wait'. Membership Card (HTH) Ms. Maim Then Then, the owner of SOOT Shop stated in an interview on 6 March 2013 that she wants to apply sale promotion strategies, which can effectively attract more customers and improve the shop's loyal customers (See Appendix A).The research team's survey on 10 April 2013 shows that 9 out of 10 respondents are attracted to the idea of having a membership card for an accessories shop (See Figure 3) and they would like to make more purchases if the shop provides promotions (See Appendix C). In an interview on 12 April 2013, Mrs.. Cacao HTH Hung, the owner of Gardenia Hotel in Dalai City, implies that membership card is one of the most important promotion tools to keep the loyal customers on track (See Appendix B). However, there are many firms failed to run the customer loyalty programs effectively.She also states that in order to run the customer loyalty programs efficiently, businesses should do surveys and market researches on customer urchin's behaviors and then create an adequate reward for loyalty. According to Dowling and Uncles (1997), a European investigators researching business-to- business marketing in the sass stated that a firm is mostly profitable from their loyal customers. This is because of seeking more profits by lower servicing costs, less price sensitivity and suggestions passed on to other potential customers by loyal purchasers.On 5 April 2013, the research team visited Qua Tang shop, one of the strongest competitors of SOOT Shop and noticed that Qua Tang Shop has paid special attention to improve their customer loyalty programs such as patronage rewards and membership cards. They offered membership cards with different colors and designs aiming to different valued cards. According to Little&King integrated marketing group (n. D), businesses should be aware of the mentality â€Å"one product fits all† because not all of the customers' needs and wants are always the same.Therefore, a hierarchy of valued consumers should be released such as diamond, premium and gold membership cards. Furthermore, ‘lapsed' members, who signed for a membership card, but only use it for one time and never use it again, are also problems dealing with membership cards and challenging almost all genuineness. If the shop provides membership cards for those who will probably ‘lapsed', the shop will not only waste their efforts to maintain the customers, but also suffer from loss of resources such as the cost to make the membership card.According to a survey of professor Worthington (2009), although membership cards often attract widespread customers' interests, they are still likely that it has a large amount of ‘lapsed' members. Ms. Unguent added that the pictures should have clear descriptions and be similar to the products because if the products and picture are not matched, the shop could lose their prestige. The most impressive aspect on the competitor's Faceable p age is they have separated albums for each kind of products; this could help customers to save their time for searching purposes. Soot shop should consider this aspect.The most important thing that V&C shop cannot efficiently manage is that there are many other shops' advertising on the page and the host also updates personal statuses and emotions. This could get bad reputation in return and the customer could click on the other's pages, as a consequence, they might lose their customers. Interventions and Organizations

When it comes to changing an organization it begins for every department and every situation of the business. However, according to our text book Cummings (2013) Ninth Edition, a planned change is directed by the leader and has everything to do with the members, (teamwork). The entire corporation has to be planned and very ready for change. This involves the very structure of the company. This will take many different task and the co-operations of all employed or involved. In order for the process to be successfully developed organizations need to address certain issues to operate effectively.We need to follow the four interrelated issues that are the key targets of the Organizational Development interventions. Now this assignment is too compare and contrast these four interventions, the first intervention is the Human Process Interventions: According to the text it is the human process interventions which are aimed at assisting the members of the organization to enhance their produc tivity as well as improve the way they work together at individual and group levels, (Cummings, T. G. 2013). My input is very similar; I believe the human aspects are â€Å"Teamwork†.People will be working together for the greater good of each other and the needs of the organization. This helps to change or realign conflicting problems that may occur within the organization that needs to change the way it runs. The first interventions are the Strategies issues: These types of interventions are designed to change various characteristics of organization settings. This is where the organizations will decide what type of markets they are competing with. When using this step it can be the most critical. In strategic issues you have to be aware of the methods of the environment.In other words you have to develop who you competitions are and how to keep up with the environment. Some of the types of interventions are applied mostly in cultural change and strategic planning et cetera, (Cummings, T. G. 2013, p. 154). The second intervention is the Techno-structural issues: This involves breaking the works into various departments using strategic directions, changing program focuses on technology and structure of organizations. In other word, the aims of techno-structural interventions are to improve the overall performance of the organization by changing the procedures, technology, operations, structures and roles.This may also involve downsizing. These involve the design and employee involvements, (Cummings, T. G. 2013, p. 155). The third intervention is the Human Resource Management issues: These issues are concerned with attracting competent people to the organization, setting goals for them, appraising and rewarding their performance and ensuring that they develop their careers and manage stress. This change relates to individual, interpersonal relations, and group dynamics.In other words, the aims of human resource management interventions are to improve the organizational performance by improving the performance of individuals and groups within the organization. The purpose is to set objectives or goals, monitor people by collecting feedback to ensure effective implementation, (Cummings, T. G. 2013, p. 155). The fourth is Human Resources Management: These interventions are change programs that relates to individuals, interpersonal relationships, and group dynamics. They attempt to improve individual or group performance as well as people’s working relationships with one another in organizational settings.In other words, the aims of human resource management interventions are to improve the organizational performance by improving the performance of individuals and groups within the organization. The purpose is to set objectives or goals, monitor them for feedback to ensure effective implementation. These types of interventions are designed to change various characteristics of employees, technologies, products among others by foc using on the organization’s interaction with the external environment, (Cummings, T. G. 2013, p. 421). Basically, the entire process takes an entire team of individuals support.This task takes a chain of planned actions from top leadership with full support of its employees to accomplish. Thus, interventions are designed for organization development and effectiveness. When comparing the four steps I believe that all four all great, but when it comes to my opinion of the OD intervention the techno structural would be my favorite step, because it involves breaking down the organization into parts and it involves the help of the all the employees. As oppose to the first step the Strategic issues I really like this step too because it involves some detective work on observing your environment.This involves knowing what your competitors are doing, their hours of operation, they discounts and so much more. However when it comes to both of the human issues it involves people our fav orite species. This issue involves everyone being a part of the same program and all on one accord. My motto is, â€Å"People using people†. The success of any intervention for organization development therefore depends on the capability (skills and knowledge) of the leadership and support of the employees participating in the process. Motivating and making all involved truly happy, doing their jobs.
